高职院校教师绩效管理存在的问题及改进策略 被引量:6

摘要 高职院校在特定发展阶段恰当实施绩效管理,能有效提升管理效能、促进学校发展。基于对全国32所高职院校中层干部的访谈研究发现,由于学校发展环境和管理者的能力水平局限,当前高职院校对教师的绩效管理还存在过度推崇导致绩效泛化、制度依赖阻碍创新发展、寻找漏洞造成负面绩效、功利行为影响学术生态等问题。需要通过突出重点工作,切实发挥导向作用;强化多元参与,促进院校共同治理;注重精神激励,促进同向同行发展;遏制功利行为,重塑良性学术生态等策略加以改进。 It can effectively improve the management efficiency and promote the schools’development to carry out performance management properly in the specific development stage in higher vocational colleges.Based on the interview of middle-level cadres in 32 higher vocational colleges in China,it is found that,due to the poor development surroundings and the low management level of the administrators,many problems arise with the current performance management in higher vocational colleges,such as excessive popularity resulting in the generalization of performance,dependence on the system obstructing the innovation,focusing on the defects producing negative performance and pursuit of material gain deteriorating the academic ecology.Thus,the following improvement strategies were proposed.The key tasks should be highlighted to give the role of guidance full play;the multiple participation should be strengthened to promote the collective management of colleges and schools;the spiritual incentives should be emphasized to promote the development of the same direction and profession;the pursuit of material gain should be discouraged to remold the healthy academic ecology,etc.
