摘要
文章依托研发团队为背景,系统分析和考察共享式领导对团队创造力的影响机理。以32家高新技术企业的56个研发团队为调研对象,构建基于SNA的共享式领导研究模型,考察研发团队共享式领导对于团队创造力的影响机理及其完整的过程机制。研究结果表明:共享式领导能够显著的正向影响团队创造力;交互记忆系统、集体效能感在共享式领导对团队创造力的影响过程中起到部分中介作用;任务互依性、任务复杂性对交互记忆系统、集体效能感所起到的部分中介作用具有进一步的正向调节效应,即当任务互依性程度越高、任务复杂性程度越高时,交互记忆系统、集体效能感的部分中介作用越强。研究不但充实了团队领导的相关理论,而且为团队创造力的研究提供了新的视角,并且也为管理实践中如何更有效的提升团队创造力提供了参考和借鉴。
Based on a survey of 56 R&D teams from 32 high-tech enterprises,from SNA perspective,the paper explores the influential relationships between shared leadership and team creativity.The empirical studies show that shared leadership has a positive effect on team creativity;transactive memory system and collective efficacy play the mediation roles between shared leadership and team creativity;task interdependence and task complexity positively moderates the mediation roles that transactive memory system and collective efficacy play between shared leadership and team creativity,the higher the task interdependence and task complexity are,the stronger mediation roles that transactive memory system and collective efficacy play between shared leadership and team creativity.This study enriches the theory of team leadership,and provides a new perspective for the study of team creativity,and also provides a thoughtful reference for how to improve team creativity more effectively in management practice.
