摘要
本文以社会认知理论和自我调节理论为切入点,从员工以积极的态度看待自身的资质过剩出发,研究员工的资质过剩感对其组织公民行为的影响机制,并构建一个有调节的中介模型,探讨角色宽度自我效能感的中介作用和未来取向的调节作用,并通过对205名在职企业员工的调查问卷进行实证检验。,结果表明:资质过剩感显著正向影响员工组织公民行为;角色宽度自我效能感在资质过剩感与组织公民行为的关系中起部分中介作用。
Taking social cognitive theory and self-regulation theory as the entry point,this paper investigates the influence mechanism of employees’sense of overqualification on their organizational citizenship behavior from the perspective of employees’positive attitude toward their own overqualification,and constructs a moderated mediation model to explore the mediating role of role-width self-efficacy and the moderating role of future orientation.By analyzing the results of questionnaires completed by 205 employees in working companies,the results show that:the sense of overqualification significantly and positively influences employees’organizational citizenship behavior;role breadth self-efficacy plays a partially mediating role in the relationship between the sense of overqualification and organizational citizenship behavior.
