基层公务员的职业倦怠与离职倾向——以社会心态为调节变量 被引量:1

摘要 基层公务员队伍的职业倦怠与离职倾向对优化公务员队伍、提高政府效率有重要的帮助。在此背景下,本文以G省基层公务员为研究对象,以大规模问卷调查的方式,对基层公务员职业倦怠与离职倾向之间的关系,以及社会心态对二者关系的调节作用进行了系统分析。研究发现,基层公务员的职业倦怠水平越高,离职倾向越明显,二者呈典型的正相关关系;基层公务员的社会认知水平越高,其职业倦怠与离职倾向的正相关强度越弱,说明社会认知对职业倦怠与离职倾向的正相关关系具有负向的调节作用;基层公务员的社会价值观越合理,其职业倦怠与离职倾向的正相关强度越弱,说明社会价值观对职业倦怠与离职倾向的正相关关系具有负向的调节作用。由此,应从基层公务员的工作性质出发,结合基层减负实际,通过完善体制机制、降低职业倦怠、平衡社会心态来减少基层公务员的离职倾向。 The job burnout and turnover tendency of the grassroots civil servants are of great help to optimize the civil servants and improve government efficiency.Under this background,this article takes grass-roots civil servants in Province G as the research object,and uses a large-scale questionnaire to systematically investigate the relationship between job burnout and turnover tendencies of the grass-roots civil servants and the moderating effect of social mentality on the relationship between them..The study found that the higher the level of job burnout of civil servants at the grassroots level,the more obvious the tendency to leave,and the two have a typical positive correlation;the higher the level of social cognition of grassroots civil servants,the less positive the relationship between job burnout and the tendency to leave is,it shows that social cognition has a negative regulating effect on the positive correlation between job burnout and turnover tendency;the more reasonable the social values of grassroots civil servants,the less significant the positive correlation between job burnout and turnover tendency,the positive correlation of turnover intention has a negative regulating effect.Therefore,we should start from the nature of the work of grassroots civil servants,combine with the actual burden reduction at the grassroots level,and reduce the tendency of grassroots civil servants to leave by improving the system and mechanism,reducing job burnout,and balancing social mentality.
