摘要
隐性技术知识转化是引进消化吸收再创新的关键环节,对技术引进方研发人员的激励是促进和加速引进技术中隐性技术知识转化的重要手段。文章通过分析技术引进中研发人员隐性技术知识转化过程中的障碍因素,提出对研发人员的激励需要解决两个层面的问题:一是研发人员个体转化隐性技术知识的努力程度;二是研发人员对转化后的隐性技术知识进行共享或共同转化的努力程度。进而指出,传统文化中的利己主义和成本收益不对称是研发人员努力转化隐性技术知识的障碍,提出满足研发人员需求且可操作性的"经济补偿、互惠、声誉"回报激励措施。
The conversion of tacit knowledge plays a key role in the model of import-digestion-renovation,while the motivation of the research and development workers is an important management means in the promotion and acceleration of converting tacit knowledge in technology import.By analyzing the obstacles to the conversion of tacit knowledge for the research and development workers,the paper suggests that two problems should be solved.One is how to motivate the research and development workers individually to convert tacit knowledge industriously;the other is how to motivate the research and development workers to share or cooperate in converting tacit knowledge.It is concluded that un-symmetric cost-benefit and self-regard in the traditional culture are the obstacles to the conversion of tacit knowledge,and some operable motivation measures such as return of bonus,reciprocity and reputation are proposed.
