摘要
本文以香港的248家公司为样本,采用典型相关分析的方法对西方人力资源管理理论在非西方环境下的适用性进行了初步考察。研究结果表明,人力资源培训和内部提升及员工参与对人力资源绩效如员工保留、吸引力和士气有着最显著的影响;人力资源计划、筛选以及薪酬与绩效评估挂钩等实践则更多地对企业的财务绩效产生直接影响。
The relationship between HR practices and firm performance has been a hot topic.However,the great bulk of the research comes from western contexts,especially USA.This paper makes an initial effort by using a sample of 248 Hong Kong firms collected from a large-scale HR survey to investigate the relationship between HR practices and firm performance in a non-western context.The results show that(1)HR systematic training and inter- nal labor markets have the largest influences on retention of essential employees,recruitment of employees,and orale of employees;(2)HR planning,formal selection,and compensation tied to performance have the second largest influences on sales and net profits.Theoretical and practical implications are discussed.
