摘要
目的:考察中小学教师辞职意向的一般特点及其与职业倦怠的相互关系。方法:采用辞职意向调查表和Maslach 倦怠量表调查了717名中小学教师。结果:有25.10%的教师存在中等程度辞职意向,5.58%的教师存在高度辞职意向,中学教师的辞职意向高于小学教师(t=-3.48,P<0.01),高学历教师高于中低学历的教师,教龄15年以下的教师高于教龄21年以上的教师,年龄34岁以下的教师高于46岁以上的教师。情绪衰竭和人格解体程度越高,越容易辞职;个人成就感越低,越不容易辞职。职业倦怠对辞职意向的预测力达16.5%。结论:职业倦怠是影响中小学教师辞职意向的重要因素。年轻、高学历、有竞争力的教师更倾向于辞职。
Objective: To explore the relationship between job burnout and intention to quit of teachers in elementary and middle schools. Methods: 717 teachers were tested with Maslach Burnout Inventory and Intention to Quit Questionnaire. Results: 25.10% teachers had moderate intention to quit and 5.58% had high intention to quit respectively. The teachers in middle school had higher intention to quit than those in elementary school; teachers with higher education had higher intention than those with lower education level; the intention of teachers with teaching experience less than 15 years was higher than those with over 21 years; the intention of teachers below 34 years old was higher than those over 46 years. The more serious emotion exhaustion and depersonalization were, the higher intention to quit would be; the less personal accomplishment was, the lower intention to quit would be. Burnout predicted 16.5% of intention to quit. Conclusion: Burnout has significant effect on intention to quit. Young, competent teachers tend to quit.
