摘要
该文的实证研究表明,影响我国民营企业经理人职业发展的组织因素按作用程度大小依次为:企业发展前景,工作的自主性,社会关系网络,职业晋升,职业指导和职业培训。经理人对民营企业发展前景持乐观态度,职业晋升公平性较高,经理人的能力得到了较好的发挥。其中男性经理人对发展前景最为重视,女性经理人最关注工作的自主性。但企业对基层经理人的培养和提拔重视不足,高学历经验不足的年轻经理人缺乏充分沟通和交流的平台,职业指导存在着盲目性。职业培训对职业发展的影响十分微弱,甚至存在负面作用,对低学历经理人的培训存在严重缺陷。民营企业职业发展管理改进的重点在于职业培训。
The study finds that the perceived corporation development is the most important influential factor, especially for male managers in private enterprises. The propriety empowerment to managers is attached with importance due to the self-determination about occupation showing robust statistical significance. Occupational training shows faintness impact on managers' career development, and is the weakness of career development management in the private enterprises. The occupational guidance, promotion management and social relationship network all exhibit statistical significance to managers' career development in the total sample, illuminating important effect to managers' career development, but all revealing some defect in private enterprises.
