摘要
以一种权变、动态和嵌入性的视角看待学习,将影响学习产生的动因、创新和绩效以及它们所嵌入的情境作为一个完整的系统予以考察.结合国内企业的调查数据,对学习动因、创新和绩效的关系进行了理论分析和实证研究,并分析和验证了若干情境因素的影响.结果显示,影响学习产生的三个重要动因——学习动机、学习机会和学习能力是创新的显著预测变量,学习机会和学习能力同时也是绩效的显著预测变量,学习动机对绩效的影响则不显著;不同的情境因素在学习动因、创新和绩效的上述关系中扮演着不同的角色,发挥着重要的作用.
From a contingency, dynamic and embedded perspective, determinants of learning, innovation, performance and their context are taken as a whole system to be analyzed. With the survey data from the 112 firms in China Mainland, the relationship between determinants of learning, innovation and performance is validated by empirical study. Meanwhile, the roles of some situational factors are explored. The results suggest that the three determinants of learning -- motivation, opportunity and capability of learning entities -- are the significant predictors of innovation. Opportunity and capability are also the significant predictors of performance, but the relationship between motivation and performance is not significant. It also shows that the different situational factors play different roles in the relationship between determinants of learning, innovation and performance.
