摘要
目的:探讨本科实习护生离职意愿及其影响因素。方法:采用分层随机整群抽样的方法对全国9所护理本科院校的682名本科实习护理学生进行问卷调查,观察指标为工作应激源、应对方式、自我效能、社会支持、人格、职业倦怠、总体健康、离职意愿和一般资料。结果:682名本科实习护理学生的离职意愿得分(2.22±0.48);进入离职意愿影响因素回归方程的是总体健康(β=-0.15)、工作倦怠(β=-0.14)、工作信心(β=-0.11)和工作满意度(β=-0.10);路径分析结果显示工作应激源间接影响离职意愿(β=-0.11,0.21,0.14),工作倦怠(β=-0.13)、工作信心(β=-0.44)、总体健康(β=-0.11)除了直接影响离职意愿,还部分通过工作满意度对离职意愿起作用(β=-0.48)。结论:工作满意度是离职意愿重要而核心的中介变量。可以通过提高本科实习护生的工作满意度,减少工作倦怠感,增强工作信心和提高总体健康水平来减少离职意愿的产生。
Objective: To explore the turnover intention and its related factors of undergraduate intern nurses. Methods: In this cross-sectional designed study, 682 students were recruited by a stratified random cluster method. The observation indexes included job stressor, social support, personality, coping style, self-efficacy, occupational burnout, general health, turnover intention and general data. Results: Factors which were included in the regression equation of turnover intention were general health ( β = - 0. 15 ), occupational burnout ( β = - 0. 14 ), job confidence (β = - 0. 11 ) and job satisfaction (β = - 0. 10) . The former three factors influenced turnover intention directly and indirectly by means of job satisfaction, and job satisfaction was the most significant predictor according to path analysis ( β = -0. 48 ) . Conclusion: Job satisfaction is one significant intermediate factor of turnover intention in nursing students during internship, which can be reduced by enhancing positive factors such as job satisfaction, job confidence and general health and reducing negative factors such as occupational burnout.
