摘要
目的探讨不同科室护士人格特征与工作绩效的关系,为合理配置护理人力资源提供理论依据。方法随机选择浙江省8家三级综合医院,采用分层抽样方法抽取各医院内科、外科、急诊室的护士、护师、主管护师及以上人员各3人。由所在科护士长对护士按绩效考核表进行绩效考核,护士按要求填写一般情况量表及16-PF量表。以各科室护士绩效考核的4个维度、各条目分与护士的16种人格特征、次级人格特征、预测行为特征分别进行单因素相关分析。结果内科护士的绩效与聪慧、稳定性、恃强性、有恒性、敢为性、敏感性、怀疑性、紧张性、心理健康、创造能力强、在新环境中有成长能力呈正相关;绩效中的纪律与高恃强性呈负相关。外科护士的绩效与聪慧、稳定性、世故性、独立性、自律性、紧张性、安详机警性呈正相关;与幻想性、忧虑性、焦虑性呈负相关;护士的协作精神与创造力、成长能力呈负相关。急诊室护士的绩效与稳定性、恃强性、敢为性、世故性、实验性、外向性格、安详机警呈正相关,与敏感性、忧虑呈负相关。结论不同科室由于护士工作性质、对象、环境不同,所需护士人格特征也有差异。
Objective To study the relation between personality and job performance of nurses in difference departments in order to provide evidence for human resources allocation.Method Choose 8 general hospitals in Zhejiang province randomly.Select 3 nurses,senior nurses,senior nurse masters and above respectively in medical,surgical and emergency room of each hospital by stratified sampling.Nursing stuff receive performance appraisal by performance appraisal table from head nurses in each departments.Nurses fill general status scale and 16--PF scale according to requirements. Take single factor correlation analysis on 4 dimension and each items from performance appraisal of nurses in each departments and 16 kinds of their personality, secondary personality and predicted behavior characteristics. Result There is positive correlation between medical nurses' performance and their intelligence,stability,perseverance, courage, sensitivity, suspicion, tension, mental health, strong creativity and growth ability in new circumstances. There is negative correlation between discipline in per- formance and high strength. There is positive correlation between surgical nurses' performance and their intelligence, stabil- ity, wor|dly wise, independence, self--discipline, tension and alertness. There is negative correlation between nurses' crea- tivity, growth ability and cooperation. There is positive correlation between emergency room nurses' performance and their stability, strength, courage, worldly wise, experiment, outward personality and alertness. There is negative correlation between nurses' sensitivity, apprehension and performance. Conclusion As different departments have various demands in job character, object and circumstances, they require different personality for nurses.
