摘要
本文以苏州地区外资企业核心员工为调查对象,通过实证分析核心员工的工作价值观、组织支持感和离职倾向之间的关系,明晰导致核心员工产生离职倾向和行为的深层原因,为企业优化人才管理环境和制度提供参考。研究结果表明:员工的工作价值观会显著影响其离职倾向;员工所体验到的组织支持感会影响其离职倾向;当员工知觉到组织所提供的支持后,可以降低由于工作价值观而带来的离职倾向,尤其是员工的"离职资本感知"。
We study the core staff in foreign companies of Suzhou area. With an empirical analysis of work values, perception of organizational support and turnover intention, we clarify the deep reason for core staff turnover intention and behavior, which could be referenced for enterprise to optimize the organization objective and manpower continuous development. The study shows that (1) Work values have significant influence on the turnover intention (2) The perception of organizational support has influence on the turnover intention (3) The turnover intention, especially capability sensation, resulted from difference of the work values could be reduced by the perception of organizational support.
