摘要 目的探讨三级综合性医院临床护士绩效评价指标的维度及评价指标。方法以质性研究中现象学的方法为指导,采用深度会谈法对11名护理专家进行访谈。结果访谈得出2个主题:绩效考核的必要性;临床护士绩效考核指标体系的维度和内容。综合专家意见构建了三级综合性医院护士绩效评价指标体系包括工作质量、工作数量、工作能力、工作态度4个一级指标11个二级指标的评价体系。结论评价护士个人绩效应从工作质量、工作数量、工作能力和工作态度4个方面进行,有助于提高护士工作积极性,完善护理质量。 Objective To establish an appraisal system for evaluating nurses' performance in tertiary hospitals. Methods In-depth interview was conducted to 11 experienced expert nurses. The data were analyzed by using a qualitative phenomenological method. Results Two predominant themes were identified, including the necessity of performance appraisal, the dimensions of performance appraisal system and details in each dimension. The appraisal system was composed of 4 dimensions (work quality, work quantity, work capability and work attitude) and 11 level 2 indicators. Conclusion Nurses' performance should be evaluated through work quality, work quantity, work capability and work attitude, which can boost their enthusiasm to improve quality of nursing care.
