摘要
近十年来,在数量不多的探索导致员工反生产行为的主要因素的西方文献中,其焦点基本锁定在个体差异及其内部心理,却忽略了组织情境层面的影响因素。本文通过对来自厦门、泉州、成都、武汉、北京和深圳的30多家企业的总计356个调查样本的实证分析,以社会控制理论为基础从组织伦理气氛的视角探讨组织文化对员工反生产行为的影响作用。回归分析和优势分析的结果表明,自利导向、关怀导向和规则导向的组织伦理气氛对员工的反生产行为的主要维度均会产生不同程度的影响作用。
In the past ten years,Western scholars have fostered an increased interest in researching the negative extra-role behavior such as employee counterproductive behavior.To date,relatively research has the disproportionate emphasis on the individual difference and internal mentality as the antecedent of counterproductive behavior,but ignores the influence of organizational context.Using social control theory,this paper discussed the affect of organizational culture to counterproductive behavior through the perspective of organizational ethical behavior.After empirical analysis of the 356 questionnaires,we demonstrated that instrumentalism oriented,caring oriented and rule oriented ethical climate had significant influence to counterproductive behavior.Our analysis showed that create and avoid some kind of ethical climate can control and reduce employee counterproductive behavior.
