摘要
从团队薪酬分配的角度出发,基于团队薪酬公平感研究了团队薪酬分配对团队知识共享的作用机制。来自10家企业的556名员工参与了问卷调查,采用层次回归对139套配对样本数据分析的结果表明,团队薪酬可以促进团队内部的知识共享,团队成员能力差异对按贡献分配导向与团队知识共享的正向关系具有正向调节作用。最后,讨论了本研究对企业管理实践的指导意义以及该领域未来的研究方向。
The paper discusses the effect of team - based reward allocation in team knowledge sharing based on the justice at the team level. It collects a total of 139 samples from 10 Chinese organizations, 556 employees participate in the survey. Hierarchical multiple regression is used to confirm the research hypothesis. The results indicate that team - based reward can improve team knowledge sharing, and the difference of team member' s skill positively moderates the relationship between the contribution - oriented of team - based reward and team knowledge sharing. The paper also discusses the appli- cation for organization management practices and direction of future research in this field.
