护理人员对无陪护模式病房护士能级划分态度的质性研究 被引量:12

摘要 目的探讨无陪护模式病房护理人员能级划分的必要性与可行性,为护理人员能级体系的构建及实施提供参考。方法采用现象学研究方法,对9名护理专家及12名临床一线护理人员进行半结构式访谈,将获得的资料用Claizzi法进行分析。结果无陪护模式病房设立护理人员能级体系具有必要性及可行性;临床实际工作能力是能级划分的最重要依据;能级框架基本结构为助理护士、注册护士、专科护士及临床护理专家。结论护理管理者应结合我国护士职称体系,以护理人员临床实际工作能力为主要划分依据,以能级框架四层基本结构为指导,构建科学、可操作性强的护理人员能级体系,从而促进护理人员职业生涯的规划与管理。 Objective To describe the necessity and feasibility to design a competency-based grading system for nurses employed in only nurse attending wards,and to provide reference for constructing such a system. Methods Nine nurse specialists and twelve cli-nical nurses participated in semi-structured interviews.The data were analyzed by Claizzi′s phenomenological procedures. Results It was necessary and feasible to construct a competency-based grading system for nurses employed in only nurse attending wards;competency of clinical practice was the most important criteria for grading;the grading system contained four grades: assistant nurse,registered nurse,specialized nurse and clinical nurse specialist. Conclusion It is suggested that managers should construct a scientific and practicable competency-based grading system for nurses,which should be designed to combine our country′s nurse title system and competency of clinical practice,and should be guided by the four-grade structure,so as to promote nursing career planning and management.
