摘要
基于对286名员工及其直接上级的调查,分析了工作不安全感对建言行为的影响以及自我效能感的调节作用。研究表明,工作不安全感对建言行为存在倒U形的影响;员工的自我效能感对建言行为具有积极的影响,并对工作不安全感与建言行为之间的关系具有调节作用。最后,分析了研究的理论贡献、管理启示以及未来的研究方向。
This study examines the possibility of a curvilinear relation between job insecurity and voice behavior and whether this curvilinear relation is moderated by employees' self-efficacy. Data were obtained from 286 employees and their immediate supervisors from twelve enterprises. Results show that an inverted U-shaped relation between job insecurity and voice behavior is found, and the relation is moderated by self-efficacy. For employees who scored high on self-efficacy, the curvilinear relation is weaker and the turning point appeared on the condition of higher job insecurity. The theo- retical contributions and empirical implications of this study are discussed finally.
