摘要
基于自我认知理论构建模型探索员工工作激情对进谏行为的作用机制,检验员工活力的中介作用与组织信任的调节作用。通过对454名企业员工的问卷调查,综合运用验证性因素分析和层次回归模型等方法验证了研究假设。研究发现,和谐激情和强制激情对进谏行为有正向影响;但与强制激情相比,和谐激情对进谏行为影响更大;员工活力在工作激情和进谏行为的关系间发挥部分中介作用;组织信任在工作激情与进谏行为的关系之间以及员工活力与进谏行为的关系之间发挥正向的调节作用。讨论了研究结果对自我认知等相关理论的理论贡献以及对管理者的启示。
Based on self-cognition theories,this paper explored how and when employees' work passion influence the voice behaviors,examining the mediating role of the employees' vigor and the moderating role of organizational trust.By the survey on 454 employees,this paper testified the hypothesis by using Confirmatory Factor Analysis and Hierarchical Regression Model.The results showed that both harmonious passion and obsessive passion have a positive effect on the employees' voice behaviors; the effect of the harmonious passion,however,was bigger than the obsessive passion; the employees' vigor played a mediating role in the relationship between the work passion and the voice behaviors; the organizational trust played a moderating role in the relationship between the work passion and invoice behaviors,as well as the relationship between the employees' vigor and the voice behaviors.The theoretical contributions and implications of the paper are discussed.
