摘要
国企员工是一个具有独特性的群体,对其敬业度的研究具有重要的现实意义。本文采用自下而上的扎根式研究思路,探索了国企员工敬业度的内在结构,并在此基础上编制了一套信效度良好的《国企员工敬业度量表》。首先,通过对15名管理者和员工进行行为事件访谈,得到了18个关于敬业的典型描述;其次,对152名员工开展调研进行项目分析和信效度检验,初步发现国企员工敬业度是一个包含主动、忠诚、效能、认同和投入5个维度的构念,并形成了一个包含16个题目的测量工具。最后,基于对612名员工的问卷调研,证实该量表具有良好的信效度,不同人口统计学特征的员工在敬业度上有显著差异,且员工敬业度对其任务绩效和周边绩效有显著预测作用。本研究编制的量表对于研究和标定国企员工的敬业度水平具有较高的应用价值。
Employee engagement has received increased attention in both research and practical management fields. One of the research topics is the construct exploration and scale development. The prior investigations have been divided into three approaches including the Western-based research, the management practice-oriented research and replication research in Chinese context. These studies however have limitations in that they cannot explain the construct the employee engagement in State- Owned Enterprises, neither did they measure the engagement. Using a sample of 1000 employees, the qualitative and quantitative study found a five dimensional structure including initiative, loyalty, self-efficacy, identification and commitment. Based on the construct, we developed a 16 items measurement scale which has a good reliability and valid. Our study had both theoretical and practical implications.
