摘要
本文旨在研究德行领导和领导成员交换关系对员工创造力和工作绩效的影响,验证领导成员交换在下属感知的德行领导与下属的创造力和任务绩效间的中介作用。以208套来自主管和下属的套问卷数据为样本,本研究构建结构方程模型进行分析。实证研究表明:德行领导与领导成员交换对下属创造力和工作绩效均有显著正向影响,并且领导成员交换完全中介德行领导与员工创造力和工作绩效间的关系。本研究结论对组织中领导者的选拔和考核、领导力培训开发以及领导效能提升具有启示意义。
This study examines the influences of moral leadership and leadermember exchange on subordinates' creativity and task per formance, and then investigates the mediating role of leadermember exchange in the relationships between perceived moral leadership behaviors and subordinates' creativity and task performance. Structural equation modeling is used to testify the hypotheses with a sample of 208 leaderfollower dyads. The results show that both moral leadership and leadermember exchange have significant positive effects on subordinates' creativity and task performance, and that leadermember exchange fully mediates the relationship between moral leadership and creativity as well as task performance. The research provides implications for the selection, appraisal, training and development of leaders, and the improvement of leadership effectiveness in the organization.
