摘要
R&D团队是企业知识管理的重要组织形式。从领导自我牺牲行为这一视角探讨了其对研发人员参与知识管理过程的影响及中介机制。运用结构方程模型方法,通过对来自8家企业286名研发人员样本的实证研究发现:R&D团队中领导自我牺牲行为对员工参与知识管理过程有重要的影响,而组织认同正是这种影响的中介机制;此外还发现知识管理过程中知识整合部分中介组织认同与知识创新之间的关系。
R&D team is an important organization form in enterprise know|edge management. In this paper, we explore the effect and mediation mechanism of leadership self- sacrificing on research staff's participation in knowledge management process. Applying SEM methods and analyzing the data from 286 research staffs in 8 enterprises,we find that leadership self-sacrificing plays an important role in staff's participate in knowledge management process, and organizational identification would mediate this relationship. We also find that knowledge integration is a partial mediator between the relation of organization identification and knowledge innovation.
