高校教师流动意向的实证研究:工作环境感知与工作满意的视角 被引量:24

摘要 本文运用2012年全国公立四年制本科大学全职教师抽样调查数据,得出以下结论:(1)与教师个体特征和劳动力市场特征相比,高校教师工作满意度是最显著的教师流动意向影响因素(标准化的估计系数为-0.31);(2)高校教师对工作环境的感知通过影响工作满意度(标准化的估计系数为0.58)对其工作流动意向产生影响。本文建议从高校目标与领导、学术工作条件、行政管理与沟通、教师工作生活平衡等方面入手改善高校工作环境、提升教师满意度,以吸引和留住人才。 Based on a 2012 national survey of fulltime faculty at four-year universities,this study examines how professors' perceptions of their work environment can affect their level of job satisfaction and influence their decision to seek employment at other institutions.While the dispositions of individual faculty members and the demands of the labor market are important to consider,job satisfaction is the most significant factor(β=-0.31) in a professor's decision to leave,with his or her perceptions of the work environment accounting for a large part of the variation(β=0.58).This study suggests that in order to increase retention among faculty,institutions should improve working conditions,especially in respect to leadership,communication,and academic scholarship.
