摘要
目的:调查医院现行绩效分配下护士绩效工资收入水平的相关因素及护士对现行分配方案的满意度,为实施绩效分配改革提供依据。方法采用整群抽样法,自行设计问卷对临床科室379名护士进行现场问卷调查。结果现行分配方案下护士的绩效工资收入水平与工龄及职称呈正相关(r分别为0.220,0.305;P<0.01)。52.3%的护士对现行绩效工资分配方案满意,护士对分配方案满意度处于中等水平。半数以上护士认为现行分配方案不能充分体现工作量差异、工作质量差异。46.7%的护士认为实施改革具有其必要性。结论现行绩效工资分配存在缺陷,探索和建立科学合理的绩效分配体系,实施基于岗位工作量、工作质量、技术难度、责任风险的绩效分配改革势在必行。
Objective To explore the related factors of the performance salary under the current scheme for performance distribution and the satisfaction degree of the scheme , then provide the basis for implementing performance distribution reform .Methods Cluster sampling was used , and 379 nurses were investigated by a questionnaire designed by the researchers .Results The performance salary level was associated with length of service and positional titles(r=0.220,0.305,respectively;P〈0.01).The satisfaction degree was at medium level and 52.3%nurses were satisfied .More than half of the nurses thought the current distribution is not fully reflecting differences of the workload and work quality .46.7% nurses were admitted the necessity of reform . Conclusions The current performance distribution is imperfect , it is imperative to reform of the distribution ,to explore and establish a scientific and reasonable performance distribution system , which is based on work load , quality of work , technical difficulties and liability risk .
