摘要
本文基于身份感知、工作嵌入和双情感承诺的相关理论,以两家劳务派遣公司在全国分布的劳务派遣员工为研究对象,从主体心理层面实证研究了身份感知对工作嵌入的影响,以及双情感承诺的中介机制。研究结果表明,身份感知对双情感承诺和工作嵌入存在显著影响;双情感承诺在身份感知和工作嵌入之间起着中介作用;双情感承诺不同组合对工作嵌入的影响存在显著差异。
With the widespread use of labor dispatching employee, labor dispatching brings great financial ben- efit, but also brings a series of management problems for the enterprise at the same time. For the study of labor dis- patching problem, scholars expressed their views from different aspects, but in the end all views point to a prob- lem : identity difference, which not only refers to identity difference in form, but also contains the difference of en- joying the rights and interests. At present in the enterprise, the unequal phenomenon for the rights and interests caused by labor dispatching employee identity difference mainly includes unreasonable income difference, unfair treatment, inequality right to access to information, use and control resource. Related researches mainly adopt normative research method to discuss the causes, manifestations and influence and are of few empirical studies. As labor dispatching employee into the era of "8090", labor dispatching problem becomes more prominent, seriously affecting the normal operation of the enterprise and financial benefits, and even affecting the construction of harmonious society. On the one hand, labor dispatching employees do not belong to enterprise, but from the per- spective of labor use, labor dispatching employees play a big role in contribution to the creation of enterprise value, and are core human resource reserves. Labor dispatching problem causes serious influence on their motivation and performance, and directly increases the management cost to a certain extent, which reduced the financial benefits because of its high cost. On the other hand, become of the great number of labor dispatching group and the univer- sality of labor dispatching problem, it has brought pressure for the society, leading to the increase in the probability of social instability. The research for perceived status of labor dispatching employee helps manager to understand their psychological activities, and provides new ideas to reduce the negative perception impact on the performance and enthusiasm, which is conducive to social harmony and stability. Researchers have made more and more studies on identity difference, while they have paid a little attention to the relationship between identity difference and job embeddedness from the aspect of psychological cognitive. In ad- dition, previous research on the functional mechanism of perceived status has also shown the insufficient, and is mainly focused on the functional mechanism of factors from employing enterprise. In labor dispatching tripartite em- ployment mode, in fact, there is a dual effective commitment, which not only commits to the employing enterprise, but also the dispatching enterprise. And the effective commitment is a typical intermediary variable. Therefore, this paper discusses influence of perceived status on labor dispatching employees' job embeddedness from the aspect of psychological cognitive, and also adds the perspective of dual effective commitment to discuss the intermediary role between them. Based on the theories about perceived status, dual affective commitment and job embeddedness, this paper built a framework of their relationships. The study carried out an investigation with the means of questionnaire sur- vey which gathered 265 valid questionnaires of labor dispatching employee from two labor dispatching companies' staff distributed throughout the country, and then examined the impact of perceived status on job embeddedness and intermediary role of dual affective commitment. The results showed that perceived status has a significant positive effect on job embeddedness and dual affective commitment; dual affective commitment plays an intermediary role between perceived status and job embeddedness ; different affective commitment combination has different impact on job embeddedness.
