摘要
员工反馈寻求行为在复杂多变的组织情境中对其适应环境和提升绩效有重要意义,但在中国文化情境下,由于权力距离及儒家文化的影响,员工的反馈寻求行为却较难发生。从分配公平和权力感知的视角探讨中国情境下LMX对反馈寻求行为的影响机制。通过对4个地区5个行业222份样本的实证分析发现:LMX与反馈寻求行为显著正相关;权力感知在LMX与反馈寻求行为起部分中介作用;分配公平在LMX与反馈寻求行为之间为被中介的调节作用。
In complex organizational context, feedback seeking behavior is important for employee to adapt to the environment and improve their performance, but in Chinese culture context, due to the influence of power distance and Confucian culture values, employee feedback seeking behavior is difficult to happen. From the perspective of justice and sense of power, this research aims to test the mechanisms that LMX affects employee feedback seeking behavior. Through 222 samples from four counties and five industries, the results show that LMX is positively related to employee feedback seeking behavior. Sense of power part mediates the relationship of LMX and feedback seeking behavior. Distributive justice is a mediated moderator between LMX and feedback seeking. This study suggests that justice is the key factor that influences the feedback-seeking behavior and the role of sense of power can't be underestimated in feedback seeking mechanism.
