摘要
以448个员工为样本,分析了组织伦理(自利导向、关怀导向和规则导向)气候对组织情感承诺的影响,并检验了组织信任的中介作用和组织自尊的调节作用。实证研究结果表明:自利导向伦理气候对组织情感承诺、组织信任有显著的负向影响,关怀导向伦理气候和规则导向伦理气候对组织情感承诺、组织信任有显著的正向影响。组织信任在自利导向和关怀导向伦理气候对组织情感承诺的影响中具有部分中介效应,在规则导向伦理气候对组织情感承诺的影响中具有完全中介效应。组织自尊在自利导向伦理气候对组织信任的影响中不具有调节效应,在关怀导向伦理气候和规则导向伦理气候对组织信任的影响中具有显著正向调节效应,说明组织自尊对积极伦理气候具有"放大"效应。
Taking 448 employees as research sample,the study analyzes the impact of organiza- tional ethical climate(instrumentalism oriented, caring oriented and rule oriented ethical climate) on organizational affective commitment and examines the mediating effect of organizational trust and the moderating effect of organizational self-esteem. The empirical study results show as follows: Firstly, instrumentalism oriented ethical climate has a significant negative impact on organizational affective commitment and organizational trust. Both caring oriented and rule oriented ethical climate have significant positive impact on organizational affective commitment and organizational trust. Secondly, organizational trust plays a partial mediating effect in the impact of instrumentalism ori- ented ethical climate and caring oriented ethical climate on organizational affective commitment, and plays a total mediating effect in the impact of rule oriented ethical climate on organizational affective commitment. Thirdly, organizational self-esteem doesn't play in the effect of instrumentalism ori- ented ethical climate on organizational trust,but plays a significant positive moderating effect in the effect of caring oriented ethical climate and rule oriented ethical climate on organizational trust, that is,organizational self-esteem has a "zoom in" effect on the postive ethical climate.
