摘要
目的 :分析护士职业获益感对留职意愿的影响,为管理者制订稳定护理队伍策略提供理论依据。方法:运用护士职业获益感量表与护士留职意愿量表对292名临床护士进行问卷调查,并进行统计学分析。结果:护士职业获益感与留职意愿均呈中等偏上水平,职业获益感与留职意愿呈显著正相关(P<0.05),其3个维度中,职业实惠、职业价值是影响留职意愿的重要因素(P<0.05)。结论 :护士职业获益感对其留职意愿有显著的正性影响作用,提高职业获益感将有利于提高护士的留职意愿。医院管理者应高度重视职业获益感对护士的正性激励作用,加强对护士职业认知评价干预,引导护理人员客观梳理并切实感受自身职业获益,通过提升护士职业获益感水平来增强护士留职意愿,促进护理队伍稳定。
Objective: To explore the relationship between nurses' perceived benefits and their intent to stay in order to provide evidence and strategies for maintaining nurses' intent to stay and managing the stability of nursing team. Methods: We investigated 292 clinical nurses by using designed questionnaire with perceived benefits and intent to stay scales. The data were gathered and analyzed statistically. Results: The study showed that nurses' perceived benefits and intent to stay were at the median level in the scales; the perceived benefits scale was statistically positively correlated to intent to stay scale (P〈0.05). Among its three dimensions, occupational benefits, occupational value were the main factors influencing the nurses' intent to stay (P〈0.05). Conclusion: The nurses' perception of professional benefits has significantly positive effect on their intent to stay so that an improvement of nurses' perceived professional benefits should be helpful to nurse retention. The study suggests that hospital managers should pay great attention on the positive role of nurses' perceived benefits. The following strategies could be useful to increase nurse retention and nursing team stability: to strengthen nurses perceived evaluation intervention, to orientate and adjust nurses' work goals, and to care about their feelings and understandings of professional benefits.
