摘要
职业承诺是指个体对于其所从事职业的态度,本研究通过对在职公务员进行的结构化访谈以及726名公务员的问卷调查发现,我国公务员的职业承诺具有感情承诺、继续承诺和规范承诺三个维度,其中,感情承诺水平最高;影响公务员的职业承诺的因素主要有领导认同、组织公平感以及工作负荷;公务员的职业承诺在年龄、学历、服务年限以及学历方面表现出显著差异;进一步的实证分析表明,领导认同、组织公平感对其职业承诺有正向影响;工作负荷则会对其职业承诺有负向影响。因此,可以通过对公务员的领导认同感、组织公平感以及工作负荷的影响来提高公务员的职业承诺水平,推进公务员队伍的建设。
Occupational commitment refers to the individual' s attitude to their occupations.By analyzing the data collected through structured interviews ol incumbent civil servants and a questionnaire survey of 726 civil servants,we found that there are three dimensions of Chinese civil servants:affective commitment,continue commitment and normative commitment,and affective commitment achieves the highest degree of three dimensions.The major factors that affect the civil servants' career commitment are the recognition of the leadership,organizational justice and workload,and civil servants with different positions,age,education,length of service of civil service showed significant differences in occupational commitment.Further empirical analysis shows that the recognition of the leadership and organizational justice have a positive effect on occupational commitment,while workload have a negative effect on it.
