黑龙江省社区卫生服务机构组织学习现状及影响因素分析

摘要 目的:调查黑龙江省社区卫生服务机构组织学习现状并分析其影响因素。方法:对黑龙江省13个城市的446个社区卫生服务机构的负责人进行问卷调查,采用内部一致性信度系数和探索性因子分析检验问卷的信效度,采用多元线性回归法分析社区卫生服务机构组织学习的影响因素。结果:社区卫生服务机构组织学习测评问卷包含学习承诺、学习实践和愿景分享3个维度12项测量条目,问卷具有良好的信效度水平。黑龙江省社区卫生服务机构的组织学习处于中等偏上水平(3.631±0.637);变革型领导(β=0.213,P<0.05)、组织文化(β=0.201,P<0.05)、组织凝聚力(β=0.178,P<0.05)和就医比例(β=0.165,P<0.05)4个因素能正向预测社区卫生服务组织机构组织学习水平。结论:黑龙江省社区卫生服务机构组织学习情况较好,变革型领导、组织文化、组织凝聚力和就医比例是影响社区卫生服务机构组织学习的主要因素。 Objective: To investigate the present situation and influencing factors of organizational learning of community health service institutions in Heilongjiang province. Methods: Totally 446 heads from 13 community health service institutions in Heilongjiang province were investigated through questionnaires whose reliability and validity were examined with internal consistency reliability coefficient and explored factor analysis. The influencing factors of organizational learning of community health service institutions were analyzed with multiple linear regression.Results: The questionnaire of organizational learning of community health service institutions contained 12 measuring items,including three dimensions of learning commitments,learning practices and sharing vision. The levels of reliability and validity of the questionnaire were good. The sample's organizational learning was located in an upper medium level( 3. 631 ± 0. 637). The transformational leadership( β = 0. 213,P 〈0. 05),organizational culture( β = 0. 201,P 〈0. 05),organizational cohesion( β = 0. 178,P 〈0. 05) and the proportion of medical treatment( β = 0. 165,P〈 0. 05) were positively correlated to organizational learning of community health service institution. Conclusion: The organizational learning of community health service institutions in Heilongjiang province are good. The transformational leadership,organizational culture,organizational cohesion and the proportion of medical treatment are main influencing factors offeeting organizational learning of community health service institutions.
