摘要
目的探讨护理人员组织沉默行为的真实体验,为制定针对性干预措施提供参考。方法对12名临床护理人员采用半结构式深度访谈法获取其沉默行为体验资料,采用现象学方法分析资料。结果提练出护理人员组织沉默行为体验主题4个,即负面情绪体验;缺乏组织归属感;权衡利弊,选择沉默;能力不足,选择沉默。结论护理人员沉默行为对组织、对自身发展及情绪带来负面影响,护理管理者应采取有效措施,改善组织环境,降低护理人员组织沉默,提高护理队伍凝集力,促进护士队伍和谐发展。
Objective To describe the experience of organizational silence among nurses,and to provide reference for target intervention.Methods A semi-structured in-depth interview was conducted on 12 clinical nurses to gather their experience regarding organizational silence,then data were analyzed using interpretative phenomenological analysis.Results The experiences of organizational silence among nurses were coded into four themes:negative emotional experience;lack of a sense of belongingness to the organization;choice of silence after weighing the advantages and disadvantages;choice of silence due to insufficient ability.Conclusion Silence behavior was not only affected the organization,but also affected development and emotion of nurses themselves.Nursing managers should employ effective measures to improve organizational environment,reduce organizational silence of nurses,and enhance cohesion and harmonious development of nursing team.
