摘要
从组织氛围和创新结合的角度构建了一个复合多重中介模型,以揭示高承诺工作系统同时和连续通过社会氛围和探索式创新影响竞争优势的历程,并应用结构方程模型进行实证分析。研究结果表明:高承诺工作系统对企业竞争优势的间接作用占主导地位;社会氛围和探索式创新在高承诺工作系统和竞争优势间起中介作用,两个变量的同步和连续中介效应在高承诺工作系统和竞争优势间发挥了完全中介效应;社会氛围和探索式创新的个别中介效应不存在显著差异,两个变量的个别中介效应均显著大于它们相结合产生的连续中介效应。
Based on the dual perspective of organizational climate and innovation, the authors study the multiple mediating role of social climate and explorative innovation between the relationship in high-commitment work sys- tems (HCWS) and competitive advantage(CA). This study uses a structural equation model to test the hypotheses by a sample of 246 high-tech firms. The results showed that: HCWS has a dominantly indirect effect on CA. So- cial climate and explorative innovation play a parallel and sequenced mediating role between HCWS and CA. Fur- thermore, social climate mediates the relationship between HCWS and CA is the same as explorative innovation. But the special mediating effects of social climate and explorative innovation are far greater than the sequenced mediating effect of both variables
