摘要
教师评价是教师发展的外部驱动力。研究发现,现行大学教师评价对教师发展具有一定的正效应,如对教师行为的导向与激励作用。但其负效应更为明显,主要呈现为削弱教师内在动机、滋生短视思维、压力与动力转换机制失效三个方面。原因在于教师评价作为外部驱动力改变了教师的行为选择偏好,且与更需要内在动机的探索型工作不匹配。而解决方法是减少教师评价与利益的挂钩,将教师评价从单一的"外部驱动力体系"升级为内、外部驱动力结合的"混合驱动力体系"。
Faculty evaluation is an external driving force of faculty development. It is found that the current faculty evaluation hasa positive effect on faculty development to some extent, for example ori- enting and motivating faculty members' behavior. However its negative effect is much more obvious, mainly being appeared as three aspects. They are weakening faculty members' intrinsic motivation, generating short-sighted thinking mode, and failure in realizing the transformation mechanism under pressure and impetus. The reason laid in the fact is suggested that as an external driving power, faculty evaluation contributes to change their preference in behavior, which is not congruent with their expected exploration work motivated intrinsically. The solution to the issue is to reduce the connection between faculty evaluation and profit, and to change the simplified faculty evaluation driven by external force to a hybrid driving system by the combination of external and intrinsic forces.
