The Effect of Core Self-evaluations on Job Burnout:The Key Roles of Organizational Commitment and Job Satisfaction

摘要 目的:旨在探讨核心自我评价对个体职业倦怠感的影响,以及组织承诺和工作满意度的中介作用。方法:采用核心自我评价量表、组织承诺量表、明尼苏达满意度调查表和Maslach职业倦怠量表对350名女护士进行问卷调查。结果:护士核心自我评价与职业怠倦呈负相关(r=-0.125,P<0.05),组织承诺与职业倦怠呈显著负相关(r=-0.509,P<0.00);工作满意度与职业倦怠呈显著负相关(r=-0.763,P<0.00);组织承诺和工作满意度的中介效应估计值为-0.04、-0.035(P<0.05)。结论 :核心自我评价对个体的职业倦怠水平有显著的影响,且组织承诺和工作满意度起中介作用。 Objective:To explore how core self-evaluations influenced job burnout and mainly focuse on the confirmation of the mediator roles of organizational commitment and job satisfaction. Methods: A total of 360 female nurses accomplished the Core Self-Evaluation Scale, Organizational Commitment Scale, Minnesota Satisfaction Questionnaire, and Maslach Burnout Inventory-General Survey. Results: It revealed that job burnout was significantly negatively correlated with core self--evaluations(r =-0.125 ,P〈0.05),organizational commitment significantly negatively correlated with job burnout(r=-0.509,P〈0.01) ,job satisfaction significantly negatively correlated with job burnout( r=-0.763,P〈0.00).Structural equation modeling indicated that both core self-evaluations could significantly influence job burnout and was completely mediated by organizational commitment and job satisfaction(Estimate=-0.04,-0.035 ; P 〈0.00) .Conclusion: Core selfevaluations can significantly affect job burnout, and organizational commitment, job satisfaction mediates their relationship.
