摘要
在类亲情交换概念的基础上,本文从现实中的三类企业入手,回答类亲情交换关系是如何在中国组织中形成和发展演化的。首先,通过对中国文化背景下社会化生活方式与西方的差异分析,指出类亲情交换潜在的偏私问题;其次,从领导的视角构建类亲情交换关系的形成与效果调节的理论框架;再次,从群落的视角探讨在个体—群落关系(ITR)中类亲情交换的形成与演化,揭示影响ITR内聚融合与耗离瓦解的主要因素;最后,从类亲情交换由私及公良性发展的视角,分析与之相匹配的组织环境要素。
Based on the concept of family-like employee-organization relationship,this paper tries to answer,from three types of enterprise phenomena,how the family-like exchange relationship is developed in Chinese organizations.First,through analyzing the differences of socialized lifestyle between China and western countries,we point out potential problems of favoritism within the family-like relationship.Second,in the perspective of leadership,we build a theoretical framework,in which family-like relationship is developed and its effect is moderated.Third,in the perspective of tribe,we explore the development of family-like relationship in individual-tribe relationship(ITR),and reveal the main factors,which impact on the cohesion and dissipation of ITR.And finally,in the perspective of bridging between personal interests and public interests,we analyze the organizational environment elements,which support the benign development of the family-like relationship.
