包容型领导对护士心理授权及建言行为的影响 被引量:26

The influence of inclusive leadership on psychological empowerment and voice behavior of nursing staff

摘要 目的探讨包容型领导对护士建言行为的影响,并检验心理授权的中介作用。方法采用包容型领导量表、心理授权量表、建言行为量表对2所大型公立医院251名护士进行调查。采用Pearson相关性分析及多元阶层线性回归分析法检验变量之间的关系及中介效应。结果包容型领导均值为(5.28±1.18)分,心理授权和建言行为得分分别为(5.28±1.09)分和(5.53±1.14)分。包容型领导与护士心理授权(r=0.766,P<0.01)、建言行为(r=0.643,P<0.01)呈显著正向相关性。心理授权和建言行为呈显著正向相关性(r=0.724,P<0.01)。包容型领导对护士心理授权(β=0.749,P<0.01)和建言行为(β=0.635,P<0.01)具有积极显著的正向预测,心理授权在二者之间起部分中介作用(中介效应=0.537,P<0.01)。结论包容型护士长可以有效促进下属护士心理授权感知,进而利于护士积极地向组织建言献策。护理管理者应适当地接纳护士的建议,在必要时给予下属支持与帮助,从而激励下属积极地为护理工作与组织建设贡献自己的智慧与力量。 Objective To investigate the influence of inclusive leadership on voice behavior of nurses and to test the mediating role of psychological empowerment. Methods Totally, 251 nurses from 2 large hospitals were surveyed by using Inclusive Leadership Scale,Psychological Empowerment Scale,and Voice Behavior Scale. Pearson correlation and multiple linear regression analysis were adopted to test the interaction and the mediating effect among the variables. Results The nurses scored (5.28±1. 18) in inclusive leadership of their head nurses, (5.28±1.09) in psychological empowerment and (5.53±1.14) in voice behavior. Inclusive leader ship was related to psychological empowerment (r=0.766,P〈0.01) and voice behavior (r=0. 643,P〈0.01);moreover, there was a positive correlation between psychological empowerment and voice behavior (r= 0. 724, P〈0.01 ). Inclusive leadership had a positive prediction on psychological empowerment (β=0. 7.19,P〈0. 01) and voice behavior (β=0. 635,P〈0.01) of nurses. Psy chological empowerment (β=0. 537, P〈0.01 ) played a partial mediating role between inclusive leadership and voice behavior. Con- clusion Inclusive head nurses can promote the level of psychological empowerment of subordinate nurses, who will actively offer advice and suggestions for their organization in turn. Nursing administrators should appropriately embrace nurses' advice, and provide them with support and help, which will in turn incent them to active involve in nursing work and organizational issues.
