摘要
目的:探索合理优化临床护士绩效薪酬分配体系。方法:基于Delphi专家咨询法得到相关指标计算科室床日单价和科室绩效考核系数,从而测算出护士的应得绩效薪酬与实际获得薪酬的差额,将薪酬变化差距与满意度变化差距进行相关性分析。结果:不同科室和负责床位数对临床护士实际所得和模拟薪酬的差额有显著影响。基于床日单价法和绩效考核模拟月绩效薪酬能够提高临床护士的工作满意度。结论:建议优化临床科室床日单价的合理设计方法,完善落实到临床护士个人绩效考核体系。
Objectives: To explore an optimization clinical nurses' performance payment allocation system..Methods: Based on the Delphi method, the daily cost of bed and the performance evaluation coefficient of the department were carried out, the difference between the theoretical performance payment and the actual payment of the nurses were analyzed to apply the correlation analysis between the performance payment gap and the satisfaction score. Results: Departments and beds in charge were the most significant influence factors of payment gap. Daily cost per bed based performance payment system could effectively improve nurse's job satisfaction. Conclusions: Daily cost measurement methods needs to be optimized to complete individual based nurse performance assessment system.
