摘要
基层公务员工作投入是公共部门人力资源管理研究的重要议题之一,但目前尚未有研究探索职业认同对基层公务员工作投入的影响。基于有机整合理论,本研究运用一个被调节的中介模型探索了职业认同对基层公务员工作投入的影响机制。通过303份样本数据分析表明:职业认同对基层公务员工作投入存在显著正向影响,且这一影响间接通过公共服务动机来实现;自我效能感不但正向调节基层公务员职业认同与公共服务动机之间的关系,而且会增强公共服务动机的中介作用。本研究完善了政府情境中职业认同与工作投入关系研究,对政府部门从职业认同角度提升基层公务员工作投入具有实践意义和指导价值。
Work engagement of grassroot civil servants is the key issues of human resource management in public sector. However, there is little research to explore the mechanism of professional identity to it. Based on the organismic integration theory, this study puts forward a moderated mediation model and deeply discusses the function mechanism of professional identification to grassroot civil servants' work engagement. By using the data of 303 grassroot civil servants, the findings include: professional identification have significant positive influence on grassroot civil servants' work engagement, and public service motivation partially mediates this relationship; self- efficacy positively moderates the relationship between professional identification and public service motivation, and also enhances the mediation effects of public service motivation, which means when self-efficacy is higher, the impact of the intermediary role of public service motivation will be stronger. Suggestions to enhance grassroot civil servants' work engagement have also been provided based on study.
