摘要
从人才胜任力视角出发,结合样本医院特点,深入分析高校附属医院科研管理人员的胜任力现状及原因,提出医学科研管理意识、管理能力、主动开拓能力、持续学习能力4个胜任力范畴。最后从胜任力范畴具体化、胜任力提升效果可度量化、胜任力提升目标可实现化、岗位职责相关化、目标考核期限化、培养方案改进持续化等六方面提出针对性的培养方法,并通过专家咨询进一步明确医院科研管理人员胜任力范畴,以期为高校附属医院科研管理人员的培养提供有效参考。
This research analyzes in-depth personnel competency of scientific research managers of the affiliated hospitals in both status and causes combined with the relationship between universities and affiliated hospitals from the perspective of talent competency, and puts forward four categories of competence in medical research management consciousness, management ability, active ability and continuous learning ability. At last, the paper proposes cultivation methods from six aspects including specific categories, measurable affection, goals achievable, related job responsibilities, assessment time-bound and continuous optimization, and clarifies the category of competencies of hospital research managers to provide effective reference for the cultivation of scientific research managers in affiliated hospitals.
