摘要
目的:探讨组织公平感对农村幼儿教师离职倾向的影响机制。方法:采用组织公平感问卷、薪酬满意度问卷、职业认同问卷以及离职倾向问卷对587名农村幼儿教师进行调查。结果:(1)组织公平感与农村幼儿教师离职倾向呈显著负相关;(2)薪酬满意度在组织公平感与农村幼儿教师离职倾向之间起部分中介作用;(3)职业认同调节了薪酬满意度对农村幼儿教师离职倾向的影响,薪酬满意度对农村幼儿教师离职倾向的影响在高职业认同的教师中更显著。结论:组织公平感对农村幼儿教师离职倾向的影响是有调节的中介效应,组织公平感通过薪酬满意度影响农村幼儿教师离职倾向,职业认同调节了薪酬满意度与离职倾向之间关系。
Objective: To explore the mechanism between organizational fairness and separation tendency of the rural preschool teachers. Methods: A sample of 587 rural preschool teachers was recruited in the study to complete organization- al fairness questionnaire, compensation satisfaction questionnaire, professional identity questionnaire and separation ten- dency questionnaire. Results: ①Organizational fairness was negatively correlated with separation tendency in rural pre- school teachers. ②Compensation satisfaction mediated the effect of organization fairness on separation tendency.③Profes- sional identity moderated the effect of compensation satisfaction on separation tendency. The effect of compensation satisfac- tion on separation tendency was more significant in teachers with high professional identity. Conclusion: The effect of orga- nizational fairness on separation tendency of rural preschool teachers was moderated mediating effect. Organizational fair- ness affected separation tendency of rural preschool teachers' through compensation satisfaction and professional identity moderated the relationship between compensation satisfaction and separation tendency.
