新护士岗位胜任力评价指标体系的构建及应用效果 被引量:10

摘要 目的:构建一套适用于评价新护士岗位胜任力的指标体系。方法:采用文献分析法、理论分析法、半结构式访谈法以及德尔菲法专家咨询法拟定新护士岗位胜任力评价指标体系;运用层次分析法和专家评分法确定各指标权重,建立新型培训体系。选择两组新入职护士,分别采用传统培训方式和新型培训体系进行培训,比较两组护士培训理论知识、技能操作、不良事件、3个月后综合能力。结果:两轮专家咨询问卷的专家积极系数均为96%,专家权威系数分别为0.792、0.846。一级、二级、三级指标的协调系数分别为W=0.532、0.471、0.381。各指标均值>3.5分,标准差<1.0,变异系数<0.25,最终形成的新护士岗位胜任力评价指标体系包括4项一级指标、12项二级指标和44项三级指标。设计的新护士综合能力评价量表,由6个维度25个条目构成,总分100分。采用新型培训体系后,观察组护士理论知识、技能操作得分、综合能力评价均高于对照组(P<0.05),不良事件低于对照组(P<0.05)。结论:本研究专家积极性和权威程度较高,专家意见相对集中,构建的新护士岗位胜任力评价指标体系具有科学性。 Objective:The purpose of the study was to establish the evaluation index system for the post competency of newly-recruited nurses in the mining area hospital.Methods:The study was based on methods of literature review,theoretical analysis and semi-structured interview.The 2-rounds Delphi expert consultation was used to complete the index system.Analytic hierarchy process and experts consultation was used to assign the value.Results:The expert positive score of 2-rounds was 0.96,and the expert authority score was 0.792 and 0.838.The variation coefficient of level-1,level-2 and level-3 were 0.532,0.471 and 0.381 respectively.The mean of each index was greater than 3.5,standard deviation was less than 1.0,and coefficient of variation was less than 0.25.The final evaluation index system for the post competency of newly-recruited nurses in mining area hospital was established,which includes 4 level-1 dimensions,12 level-2 dimensions and 44 level-3 dimensions.The Evaluation Scale of newly-recruited nurses’comprehensive competence consists of 25 items in 6 dimensions,with a total score of 100.After adopting the new training system,the speculative knowledge,score of operational skills and comprehensive ability evaluation of the observational group nurses were higher than the controlled group(P<0.05),and the adverse events were lower than the controlled group(P<0.05).Conclusion:The post competency evaluation index system of newly-recruited nurses in the mining area hospital is scientific and practical due to high expert authority and positive score and coincident expert opinion.
