摘要
该文基于权力依赖视角,研究直接主管的辱虐管理和员工亲组织不道德行为之间的倒U型关系,并检验企业伪善的调节效应。采用广西、广东两地15家科技企业的288名员工为样本数据。实证研究结果表明,辱虐管理和员工亲组织不道德行为之间存在倒U型的关系,并且这种关系只有在高企业伪善的时候才显著。在低企业伪善的企业里,辱虐管理和员工亲组织不道德行为之间关系不显著。
From the perspective of power dependence and based on the sample data collected from 288 employees in 15 technology enterprises in Guangxi and Guangdong,this paper studies the inverted U-shaped relationship betweenabusive supervision and employees’ unethical pro-organizational behaviorand tests the moderating role of corporate hypocrisy.The results of this empirical study shows that there is an inverted U-shaped relationship between abusive supervision and employees’ unethical pro-organizational behaviorand that this relationship only exists when the corporate hypocrisy is high.Besides,when corporate hypocrisy is low,the relationship between abusive supervision and unethical pro-organizational behavior is not so notable.
