摘要
目的探讨手术室护士心理资本、职业倦怠感与离职意愿的关系。方法 2016年1—12月采取便利抽样法选取本地区20所医院300名手术室护士为研究对象,应用心理资本量表、离职意愿量表及职业倦怠感量表对其进行调查,应用多元回归分析影响手术室护士离职意愿的相关因素。结果手术室护士心理资本总评分为(4.25±0.48)分,职业倦怠感总评分为(35.26±4.02)分,离职意愿总评分为(14.52±3.78)分。分析可知,手术室护士心理资本总评分及其各维度评分与离职意愿呈负相关(P<0.05),而职业倦怠感总评分、个人成就感与离职意愿呈正相关(P<0.05)。经多元回归分析可知,影响手术室护士离职意愿的因素包括年龄、薪酬、职业倦怠感总评分及心理资本。结论手术室护士具有较高的离职意愿,医院应重视护士心理资本水平,提高护士薪酬待遇,尊重及了解护士需求,提高护士个人成就感,将有助于减轻护士职业倦怠感,避免护士离职意愿产生。
Objective To explore the relationship between psychological capital,professional accidie,and turnover intention of operating room nurses.Methods To understand the reasons arousing operating room nurses’intention to quit,300 nurses of 20 local hospitals were observed and studied from February to December of 2016.Subjects were all conveniently sampled,and analyzed with questionnaires of psychological capital,professional accidie,and turnover intention.Data of those questionnaires were analyzed with multiple regression method.Results The total scores of psychological capital,professional accidie,and turnover intention of nurses in the operating room respectively were(4.25±0.48),(35.26±4.02),and(14.52±3.78),indicating that the total score of psychological capital and other references were negatively related to the turnover intention of the nurses(P<0.05).Meanwhile,the total score of professional accidie and sense of personal accomplishment were positively linked to the turnover intention(P<0.05).Given the multiple regression analysis,factors affecting nurses'intention to quit included age,salary,total score of professional accidie,and psychological capital.Conclusion Nurses of operating room had relatively higher turnover intention.Hospital should pay attention to the psychological capital level of nurses,reasonably increased their income,respected and understood their needs,enhanced personal accomplishment,in order to reduce nurses’accidie and avoid turnover intention.
