创意人才、工作特性与工作繁荣——基于同事关系的调节效应 被引量:8

Creative Talents, Job Characteristics and Thriving at Work——Based on the Moderating Effect of Colleague Relationship

摘要 在文献回顾的基础上,结合中国情境的特殊性,构建创意人才工作特性、同事关系和工作繁荣之间关系理论模型,设计"创意人才工作特性对工作繁荣影响机理研究"调研问卷,并以创意生产、策划和成果经营三个领域创意人才为调研对象,收集393份有效问卷。实证分析结果表明,创意人才工作特性的3个构成因素中,创新创造和反馈合作正向影响工作繁荣维度下的活力和学习,灵活自主正向影响活力;同事关系部分调节创意人才工作特性对工作繁荣的影响,其中,在创新创造和反馈合作工作特性对学习影响路径中,工具性关系起反向调节作用,情感性关系起正向调节作用。基于研究结果,提出调整工作模式、正确引导工具性交往行为、创建有利于建立情感性关系的工作氛围等措施,是促进创意人才工作繁荣的有效途径。 On the basis of literature review and the particularity of Chinese context, this paper aimed to construct the theoretical model of the relationships among job characteristics of creative talents, colleague relationship and thriving at work through the questionnaire survey of the mechanism research on the influence of job characteristics of creative talents on thriving at work. The survey set the creative talents in the fields of creative production, planning and results management as the sample, and collected 393 valid questionnaires. Empirical analysis shows that among the three components of creative talents’ job characteristics, innovation, creation and feedback cooperation positively affect vitality and learning, and flexibility and autonomy positively affect vitality. And colleague relationship partially moderates the effect of the job characteristics of creative talents on thriving at work, that is, instrumental relationship reversely moderates the effect of innovation, creation and feedback cooperation on learning, while emotional relationship positively moderates these effects. Based on the research results, this paper proposes some countermeasures to promote the thriving at work of creative talents, including adjusting working mode, guiding instrumental communication behavior and creating the working atmosphere being conducive to the establishment of emotional relationships.
