潜规则评价对医生工作焦虑的影响:有调节的中介模型

摘要 [目的]探索潜规则评价对医生工作焦虑的影响,以及心理韧性和组织公平在其中所起作用,为探讨消除潜规则带来的医生工作焦虑提供参考。[方法]本研究采用随机抽样方法,对深圳市3家三级综合医院502名医生进行问卷调查,用Bootstrap方法检验中介作用及调节作用。[结果]①医生的潜规则评价正向预测了组织公平感(B=0.103,P<0.05);②医生组织公平感部分中介了潜规则评价与工作焦虑的关系(中介效应的大小为-0.017,P<0.01),潜规则评价既对工作焦虑产生直接影响,也通过组织公平对工作焦虑产生间接影响;③医生心理韧性调节了组织公平感对潜规则评价—工作焦虑关系的中介作用,95%置信区间为(0.010,0.049),表现为被调节的中介作用模式。[结论]医生对潜规则的评价越高,工作焦虑程度越高。通过提高组织公平感和医生心理韧性,有助于降低潜规则评价对医生工作焦虑的影响。 Objective To explore the impact of the evaluation of latent rules on job anxiety of doctors,and the function of mentality tenacity and organizational justice in it so as to provide reference for discussing to eliminate job anxiety of doctors by latent rules. Methods It used sampling method,502 doctors from three tertiary hospitals in Shenzhen were assessed by questionnaire survey. Intermediation and moderating effects were tested by Bootstrap method. Results 1. Doctors evaluation of latent rules positively forecasted organizational justice( B =0.103, P <0.05). 2. Doctor s sense of organizational justice partially mediated the effect of the evaluation of latent rules on doctor s job anxiety(The mediating effect was -0.017, P <0.01). Latent rules evaluation had direct influence and indirect influence on job anxiety through sense of organizational justice either. 3. Doctor s mentality tenacity adjusted the mediating effectof sense of organizational justice to the relationship of latent rules evaluation and job anxiety(95% CI was 0.010-0.049). Conclusions The high of the evaluation of doctors to latent rules,the high of job anxiety. By improving doctors sense of organizational justice and their mentality tenacity,contribute to reduce the impact of latent rules evaluation to job anxiety of doctors.
