摘要
目的了解省属综合医院护工离职意愿,探讨工作满意度、职业倦怠等职业心理因素对离职意愿的影响,为相关部门或机构制定政策提供参考,促进行业规范化管理,提高护工工作稳定性。方法采用横断面调查方法,整群抽样收集省属综合性医院护工工作满意度、职业倦怠及离职意愿数据。借助SPSS19.0及AMOS17.0进行数据处理分析,并构建结构方程模型。结果40岁以下、工作时长在12h以上、未签订用工合同的医务人员离职意愿可能更高。工作时长、月支出及是否签订用工合同是工作满意度的主要影响因素;教育程度、是否签订劳动合同以及月收入、支出是整体职业倦怠的主要影响因素;离职意愿较之同期调查的护士水平为高。结构方程模型经构建和修正,结构模型中内因潜在变量离职意愿可以被工作满意度和职业倦怠解释38.4%,且职业倦怠是工作满意度对离职意愿影响的中介变量。结论护工对工作回报以及工作时间存在不满,情绪衰竭程度较高,护工离职意愿受到其工作满意度及职业倦怠水平的影响,而职业倦怠是工作满意度影响离职意愿的一个中介变量。
Objective To investigate the turnover intention of the provincial general hospital nursing assistants,explore the effects of job satisfaction,job burnout and other occupational psychological factors on turnover and provide a reference for the relevant departments or agencies to formulate policies to promote the standardization of management and improve the stability of the assistants.Methods In the cross-sectional study,the cluster sampling was done to collect nursing job satisfaction,job burnout and turnover intention data.SPSS 19.0 and AMOS 17.0 were used for data processing analysis,and structural equation model was made.Results The turnover intention of medical staffs under 40 who worked over 12 hours and did not sign the employment contract was higher.The main influencing factors of job satisfaction were working hours,monthly expenditure and whether to sign an employment contract.The main influencing factors of overall job burnout were education level,monthly income and expenditure and whether to sign the labor contract.Turnover intention was higher than that of nurses surveyed in the same period.The structural equation model was constructed and revised.The willingness of the internal variable in the structural model can be explained by job satisfaction and job burnout,38.4%;and the job burnout is the mediator variable which job satisfaction affected the turnover intention.Conclusion There is a dissatisfaction with the rewards and working time.The degree of emotional exhaustion is higher.The turnover intention of nursing assistants is affected by their job satisfaction and job burnout.Besides,job burnout is a mediator variable through which job satisfaction affects turnover intention.
