摘要
目前护理人力资源的不足和流失已经成为世界各国卫生保健系统面临的重要问题,而互为近邻的中、韩、日三个东亚人口大国,都面临着人口老龄化的重要问题,其护士短缺现状更是日益严重。通过阐述当前中、韩、日地区护士短缺现状,以护士留职意愿为衡量指标,重点从职业角度、护士角度及组织角度对护士短缺的影响因素进行分析并提出相应建议,包括强化护士职业认同,明确护士个人职业发展路径,优化组织环境和组织管理能力,为管理者及时采取有效对策、稳定护理队伍提供借鉴意义。
At present,the insufficiency and loss of nurse had become an important problem in the health-caring system all over the world.The aging of population and the shortage of nurses in China,South Korea and Japan were also not optimistic.This paper expounded the current situation of nurse shortage among China,South Korea and Japan,and analyzed the influencing factors of nurse shortage from the perspectives of occupational features,nurse characteristics and organization characteristics,under the retention intention as a measure index.Based on those factors,the corresponding suggestions were put forward,including strengthening professional identity of nurses,clarifying the path of personal career development of nurses,optimizing organizational environment and organizational management ability,so as provide reference for nursing managers to take targeted intervention measures as early as possible and stabilize the nursing team.
