二胎政策开放后妇产科护士工作压力源与对策研究 被引量:3

摘要 目的:了解“二胎”政策开放后妇产科护士的工作压力状况。方法:选取2017年6月至2017年12月广东省内11所医院共29个妇科、产科和妇产科病房(不含产房),采用护士工作压力源量表调查护士的工作压力源,采用自制问卷进行一般资料问卷调查和护理人力资源调查。结果:妇产科护士工作压力源量表总分为(93.07±25.21)分,其中,得分最低的前5个条目均属管理及人际关系维度。而得分最高的前5个条目为经常倒班:(3.14±0.98)分、工资及其他福利待遇低:(3.12±0.92)分、护理病人突然死亡:(3.11±1.14)分、护理工作的社会地位低:(3.06±0.87)分,工作量太大:(3.05±0.99)分。床护比(1∶0.37)严重失衡,及二胎护士病假及产假大幅度增加导致人力资源急剧短缺,因恶性循环导致护士工作压力剧增。结论:护理管理者应重视妇产科护士的工作压力来源,合理安排护理人力资源,减轻护士工作负荷。建立激励机制,适当提高护士的薪酬。充分调动护士的积极性和创造性,从而提高护理质量及安全。 Objective:To investigate stress sources of nurses in gynaecology and obstetrics in Guangdong Province under the two-child policy.Methods:A total of 11 hospitals were selected by purposive sampling and a self designed questionnaire was adopted.496 nurses in department of gynecology and obstetrics were recruited by convenience sampling during June 2017 to December 2017 from Hospital in Guangdong province.Nurse Job Stressors Scale(NJSS)was used to assess the status quo of nurses'job stress.Besides,a self-developed questionnaire was used for collecting the demographic data.Results:The proportion of bed-to-bath in Guangdong Province is 1:0.42,but the actual bed-to-bath ratio is 1:0.37,which is lower than the national bed protection ratio(1:0.6),which is out of imbalance.The workload,sick leave and maternity leave of nurses increased significantly under the two-child policy.Among the 496 nurses recruited,status quo of NJSS was(93.07±25.21).Among them,the top 5 items with the lowest score are in the management and human relationship dimensions.The top five items with the highest scores are frequent shifts(3.14±0.98),low wages(3.12±0.92),sudden death of patients(3.11±1.14),low social status of nursing work(3.06±0.87),and excessive workload(3.05±0.99).Conclusion:Nurses in gynaecology and obstetrics have high work stress.Nursing managers should pay attention to the source of work pressure for obstetrics and gynecology nurses,reasonably arrange nursing human resources,and reduce the workload.Establish incentive mechanisms to appropriately increase nurses'salaries.In addition,nursing managers also need to help nurses master the methods of scientific self-decompression management.
