领导干部道德认同与下属行为绩效关系研究

Research on the Relationship between Leader Moral Identity and Follower Behavioral Performance

摘要 以中国乡镇党委书记为研究对象的问卷调查研究结果表明,领导者道德认同对直接下属角色外行为绩效具有显著正向预测作用,对下属角色内行为绩效的预测作用则不显著,领导者道德认同并不直接对下属的工作效率与结果产生影响,但能够促进组织内部成员间的利他互助行为,促进团队合作和员工奉献精神;乡镇党委书记乡镇任职年限在内化性子维度与下属角色外行为绩效间具有显著调节作用,但对表现性子维度与下属角色外行为绩效间关系则不具有显著调节作用。在领导干部的选拔任用中,对候选人道德品行的考察,应特别注重内在道德品质。因对个体内在道德品质的考察需要相对较长的时间,特别需注重平时工作生活中个体道德品行的观察与记录。 The results of a questionnaire survey on the secretary,i.e.chief leader,of the Party Committee in township governments showed that moral identity of chief leaders in township leading group positively predicted follower extra-role behavioral(i.e.organizational citizenship behavior)performance,but not in-role behavior.These results indicated that leaders with high level moral identity would promote the development of the organization members’altruistic behavior,team cooperation and employee dedication,but do not have direct effect on followers’work efficiency and outcomes.Meanwhile,chief leader’s township tenure moderated the relationship between internalized leader moral identity and follower extra-role behavioral performance,but the moderation effect was not significant for follower in-role behavior performance.Results of this research indicated that more attentions should be paid on internal moral characters rather than symbolized moral identity when selecting and appointing cadets and civil servants.Because of the implicit nature of internal moral character and would take a relatively long term to asses it,behaviors and performance from cadets and civil servants’daily work and life is especially helpful and have to be collected and documented.
