摘要
高技能人才是中国产业转型升级和中国制造2025战略实施的重要人才支撑,高技能人才短缺影响中国经济健康发展,高技能人才短缺的原因之一是工作满意度较低。如何提升高技能人才工作满意度,提高其供给质量,破解高技能人才短缺,成为目前需要解决的现实问题。文章基于2016年中国部分省份大型国有垄断企业调研回收的769份高技能人才有效问卷,从月收入和职业发展2个方面,运用有序probit回归模型分析高技能人才工作满意度的影响因素。结果表明,收入、职业发展空间显著影响工作满意度,其中,职业发展空间对工作满意度的影响最大;工作满意度在性别、年龄和职业资格等级等方面存在异质性;单一的激励机制限制了高技能人才工作满意度提升,增加高技能人才月收入、拓宽职业发展空间有助于提高工作满意度。
High skilled talents are an important support for both industrial transformation and upgrading and 2025 implementation of China’s manufacturing strategy.However,the shortage of high skilled talents has influenced China’s economic development.One of the reasons is the low job satisfaction.So increasing the job satisfaction of high skilled talents is good for improving its supply Quality,which can solve the shortage of high skilled talents.This paper analyses the job satisfaction with monthly salary and career development based on 769 valid questionnaires from parts of big state-owned monopoly enterprises in China in 2016 by Ordered Probit Model.The results show that career development and monthly salary affects job satisfaction significantly.And the career development is the most important factor.There is heterogeneity in sex,age and professional qualification level.And singled-incentive mechanism restricts the improvement of satisfaction.Therefore,increasing monthly income and expanding professional development are good to improve the satisfaction of high skilled talents.
