摘要
目的探讨以岗位胜任力为导向的护理管理模式对三级综合医院提升护士执业能力的效果。方法对全院护士实施以岗位胜任力为导向的护理管理模式:建立护理垂直管理体系,三级护理体系一体化实施护士分层级培训,护士临床能力考核与护理质量督查、护士执业能力与分层次使用、薪酬分配与护理绩效考核和岗位能级一体化管理,比较实施前后护士执业能力。结果实施以岗位胜任力为导向的护理管理模式前后护士临床操作考核、一级护理质量评价、护理服务质量评价、护理安全质量评价、患者对护理的满意度分值组间比较,差异均有统计学意义(P <0.05)。结论在三级综合医院实施护士培训、考核、使用、绩效的以岗位胜任力为导向的护理管理模式,可提升护士执业能力。
Objective To discussion the effect of nursing management model guided by post competence on improving nurses'practice ability in tertiary general hospitals.Methods The nursing management model guided by post competence was carried out for nurses in the whole hospital:establishing nursing vertical management system,integrating three-level nursing system into nurse hierarchical training,nurse clinical ability assessment and nursing quality supervision,nurse practice ability and hierarchical use,salary distribution and nursing performance evaluation and post level integrated management,and comparing nurse practice ability before and after implementation.Results There were significant differences in clinical operation assessment,primary care quality evaluation,nursing service quality evaluation,nursing safety quality evaluation and patient satisfaction score before and after the post competency oriented nursing management model(P<0.05).Conclusion The nursing management mode guided by post competence can improve the practice ability of nurses by implementing nurse training,assessment,use and performance in the third grade general hospital.
